Uncovering the why behind equity gaps

- Once I worked with a global organization looking into a workplace equity crisis. Virtually none of their workforce across all levels and nearly all regions, took paid time off, with heavy implications for employee wellness and burnout. My job was to understand why this had occurred and breaking down the issue into its structural, cultural, and strategic components helped immensely in creating this understanding. The structural issues were glaring. First, the heavy workloads and tight targets that most employees had to meet were so demanding that taking time off nearly guaranteed failure. And on top of that, the PTO policy was unlimited, which research has shown actually reduces the number of vacation days employees take off on average. Cultural issues included the widespread belief that taking time off ran counter to the culture of the company. Employees looked up to senior leaders as role models for success and progression through the company, and no senior leaders ever took time…
